แนวทางการส่งเสริมขวัญและกำลังใจในการปฏิบัติงานของครูไม่มีวิทยฐานะ ในโรงเรียนมัธยมศึกษาจังหวัดพิษณุโลก

Abstract

The purpose of this research were to study morale in work performance and guidelines for promoting morale in work performance of practitioner lelvel teacher from secondary schools in Phitsanulok Province.The research is conducted in 2 steps, Step 1 : Study of teachers' morale in work performance of practitioner lelvel teacher from secondary schools in Phitsanulok Province. The sample group included teachers in secondary schools in Phitsanulok Province. Total of 210 people, classified as 74 assistant teachers, 136 practitioner level teachers from 39 secondary schools in Phitsanulok Province. The data is collected through survey by questionnaire on teachers' morale in work performance of practitioner lelvel teacher from secondary schools in Phitsanulok Province. It is characterized by a 5-level statistical estimation scale used in data analysis, namely the mean and standard deviation. Step 2 : Study of guidelines for promoting morale in work performance of practitioner lelvel teacher qualifications in secondary schools in Phitsanulok Province. The group of informants consisted of 5 experts with knowledge and experience in personnel management, obtained through purposive selection. The collecting data by using include interviews form with guidelines for promoting morale and in work performance of practitioner lelvel teacher from secondary schools in Phitsanulok Province and analyze the data using content analysis.

The results of the research found that 1) Morale in work performance of work No academic qualifications in secondary schools in Phitsanulok Province, overall of 7 aspects were at a high level. The aspect with the highest average is the work environment at a high level. The aspect with the lowest average is welfare and salary at a high level 2) Guidelines for promoting teachers' morale and encouragement in their work No academic qualifications In secondary schools in Phitsanulok Province, it was found that administrators should assign work according to their knowledge, abilities interest and aptitude of each teacher. Provide opportunities for teachers to offer their opinions and participate at work. Attend to the progress in working. Praise and honor for teacher. Promote and support teachers and personnel to have the opportunity to submit work to receive various awards. Be the role model in following the code of conduct for the teaching profession, having morality, ethics, and administering work according to the principles of good governance. Attend to the working environment, materials and equipment management that facilitate teachers' work. Build good relationship in organization. Build good communicate. Treat each other as friends. Take care of teachers' mental health and balance between work and life. Create a network for giving advice to teachers. Help teachers in disbursing funds according to regulations and according to the rights they should receive. To reduce teacher expenses and provide enough for living.

การวิจัยครั้งนี้มีวัตถุประสงค์ เพื่อศึกษาระดับและแนวทางการส่งเสริมขวัญและกำลังใจในการปฏิบัติงานของครู ไม่มีวิทยฐานะ ในโรงเรียนมัธยมศึกษาจังหวัดพิษณุโลก โดยการวิจัยแบ่งออกเป็น 2 ขั้นตอน ขั้นตอนที่ 1 การศึกษาระดับขวัญและกำลังใจในการปฏิบัติงานของครูไม่มีวิทยฐานะ ในโรงเรียนมัธยมศึกษาจังหวัดพิษณุโลก กลุ่มตัวอย่าง ได้แก่ ครู ไม่มีวิทยฐานะ ในโรงเรียนมัธยมศึกษาจังหวัดพิษณุโลก ปีการศึกษา 2566 จำนวน 210 คน จำแนกเป็น ครูผู้ช่วย 74 คน ครู คศ.1 136 คน ในโรงเรียนมัธยมศึกษาจังหวัดพิษณุโลก เครื่องมือที่ใช้ในการเก็บรวบรวมข้อมูล ได้แก่ แบบสอบถามขวัญและกำลังใจในการปฏิบัติงานของครู ไม่มีวิทยฐานะ ในโรงเรียนมัธยมศึกษาจังหวัดพิษณุโลก มีลักษณะเป็นมาตรประมาณค่า 5 ระดับ สถิติที่ใช้ในการวิเคราะห์ข้อมูล ได้แก่ ค่าเฉลี่ย และ ส่วนเบี่ยงเบนมาตรฐาน ขั้นตอนที่ 2 การศึกษาแนวทางการการส่งเสริมขวัญและกำลังใจในการปฏิบัติงานของครู ไม่มีวิทยฐานะ ในโรงเรียนมัธยมศึกษาจังหวัดพิษณุโลก กลุ่มผู้ให้ข้อมูล ได้แก่ ผู้ทรงคุณวุฒิที่มีความรู้และประสบการณ์ในการบริหารงานบุคคล จำนวน 5 คน ได้มาโดยการเลือกแบบเจาะจง เครื่องมือที่ใช้ในการเก็บรวบรวมข้อมูล ได้แก่ แบบสัมภาษณ์แนวทางการส่งเสริมขวัญและกำลังใจในการปฏิบัติงานของครูไม่มีวิทยฐานะ ในโรงเรียนมัธยมศึกษาจังหวัดพิษณุโลก และวิเคราะห์ข้อมูลด้วยการวิเคราะห์เนื้อหา

ผลการวิจัย พบว่า 1) ขวัญและกำลังใจในการปฏิบัติงานของครูไม่มีวิทยฐานะ ในโรงเรียนมัธยมศึกษาจังหวัดพิษณุโลก ทั้ง 7 ด้าน ในภาพรวม อยู่ในระดับมาก ซึ่งด้านที่มีค่าเฉลี่ยสูงสุด คือ ด้านสภาพแวดล้อมในการทำงาน อยู่ในระดับมาก และด้านที่มีค่าเฉลี่ยต่ำสุด คือ ด้านสวัสดิการและค่าตอบแทน อยู่ในระดับมาก 2) แนวทางการส่งเสริมขวัญและกำลังใจในการปฏิบัติงานของครู ไม่มีวิทยฐานะ ในโรงเรียนมัธยมศึกษาจังหวัดพิษณุโลก พบว่า ผู้บริหารควรมอบหมายงานตามความรู้ความสามารถ ความสนใจและความถนัดของครู เปิดโอกาสให้ครูในการแสดงความคิดเห็นมีส่วนร่วมในการทำงานอย่างอิสระ ให้ความสำคัญในเรื่องความก้าวหน้าทางวิชาชีพ มีการยกย่องเชิดชูเกียรติบุคลากร ส่งเสริมสนับสนุนให้ครูและบุคลากรมีโอกาสในการส่งผลงานเพื่อเข้ารับรางวัลต่างๆ เป็นตัวอย่างในการปฏิบัติตามแนวประพฤติตามจรรยาบรรณวิชาชีพครู มีคุณธรรมจริยธรรมและการบริหารงานตามหลักธรรมาภิบาล ให้ความสำคัญกับสภาพแวดล้อมในการทำงาน บริหารจัดการวัสดุอุปกรณ์ที่อำนวยความสะดวกในการปฏิบัติงานแก่ครู สร้างความรักและสามัคคีในองค์กร มีวิธีการพูดคุยสื่อสาร ปฏิบัติต่อกันแบบกัลยาณมิตร ดูแลสภาวะจิตใจของครูด้วยการสร้างสมดุลระหว่าง การทำงานกับการใช้ชีวิต สร้างเครือข่ายในการให้คำปรึกษาแก่ครู ช่วยเหลือครูในการเบิกจ่ายตามระเบียบและตามสิทธิ์ที่ควรจะได้รับ เพื่อให้รายจ่ายของครูน้อยลงและให้เพียงพอต่อการดำรงชีวิต
